Using Type to Enhance Leadership Development*
Type preference — whether Extraversion or Introversion; Sensing or Intuition; Thinking or Feeling; and Judging or Perceiving — can dramatically influence leadership throughout a company. But only if you can accurately interpret type preference, and tailor a training and development program to address it enterprise-wide.
XYZ Laboratories, a provider of a wide range of clinical diagnostic tools and services for hospitals, research institutions, biotechnology and pharmaceutical firms, wanted to leverage the MBTI® instrument to increase the self-awareness and overall effectiveness of its managers and executives. Already dealing with complex medical/scientific issues everyday, the company felt that anything it could do to enhance communications would be a big advantage.
The company's Human Resources Director thought the MBTI instrument could play a key role in its leadership development and management effectiveness initiatives. Having previously worked with Organizational Development Consultant and Executive coach John Jones to use the MBTI assessment in two of the company's four divisions, the Director decided to hire him again for this latest assessment. John suggested that by building on the data from the first assessment with new data from the second, the company could gain valuable insights into leadership development issues.
CPP Research Turns Raw Data Into Meaningful Insight
Once the assessment on the remaining two divisions was complete, John contacted CPP Inc.'s Research Division for help with the data analysis. The research team analyzed the MBTI data sets from both assessments and prepared a customized interpretive report showing the overall distribution of MBTI types across the company's management team. The type distribution was then compared against a national sample and other leadership samples.
What the analysis revealed was that the Sensing-Thinking-Judging (STJ) type preference was over-represented across the company's managers — with 39% of XYZ's managers either ESTJ or ISTJ. This finding is in line with other leadership samples nationally, presenting leadership challenges to all organizations. Using this and other details from the analysis, John developed a customized training and coaching program specially designed to help managers better engage with their staff across the entire organization's four divisions, enhancing communication, team leadership, and conflict resolution.
Thanks to the CPP research, John was able to deliver a far more effective training program. It helped XYZ's leadership team improve decision-making, reduce conflict, and more quickly arrive at the best decisions that met the needs of multiple groups both inside and outside the laboratory — scientists, operations, sales and marketing, and even customers and partners.
